Which dimensions are making the difference today in the work experience and the bond of trust with managers?

A downward trend in Trust within organizations in our country is shown by the Organizational Trust · Pulse 2024 study developed by Futuro del Trabajo SOFOFA Capital Humano and Almabrands. Compared with the measurements taken in 2019 (5.2) and 2023 (5.6), the average trust indicator within organizations fell by one tenth to 5.5, while its net value dropped 10 pp (that is, the highest scores went from 43% to 33%). In its third edition, this research, which seeks to track trends in the organizational index, gathered the opinions of 440 workers nationwide. It was also conducted during a period of “normal work activity,” meaning its results were not affected by high-impact events such as the social unrest or the post-pandemic period. While the pandemic had a major impact in establishing trust as the foundation of working relationships, thanks to the actions companies took to navigate that period, people’s concerns today focus on the more structural dimensions of work. Evidence of this is the growing importance workers assign to dimensions related to the capabilities and conditions needed to face work challenges and meet their commitments: “Adequate skills and support for development” (up from 12% to 21%), “Responsibility and delivering on commitments” (from 13% to 20%), and “Ability to manage conflict and crises” (from 10% to 14%). The overall decline in trust in organizations recorded in this research is also reflected in trust toward direct managers, which scored 5.5 in 2024, compared with 5.6 in 2023.

Trends to Watch

Pulse 2024 also raised some warning signs for monitoring and managing trust within organizations. By segment, the groups where trust fell most sharply were women, with a trust level of 5.4 (5.5 in 2023); the 31 to 45 age group, with a score of 5.4 (5.6 in 2023); socioeconomic groups C3 and D, whose trust fell to 5.4 in 2024 (5.6 in 2023); while professionals and executives also showed lower trust in this measurement, reaching 5.4 (5.6 in 2023). It is worth noting that the drop in women’s trust, although slight compared with the previous measurement (one tenth), widens the trust gap between men and women within organizations (5.6 versus 5.4). The results show a more critical view among women toward all players in the Trust Network (executives, managers, team, and other teams), as well as toward the performance of the model’s 8 dimensions. In this regard, the dimension that matters most to women in building trust is “Adequate skills and support for development,” which carries a weight of 28%. Another segment with a decline in organizational trust is the public sector, which scored 5.1, compared with 5.5 in 2023, making it the group with the lowest level of trust in this measurement. This result also marks a sharp difference with the private sector, whose trust in 2024 reached a score of 5.6, unchanged from the previous measurement.

Good News

The fact that the dimension that matters most to people is also the one with the best performance is very good news. This is the case for “Respect and organizational ethics,” a dimension that speaks to respect for people and their diversity, and to companies’ ethics in their business, which reaches an average importance of 22% (holding this level of importance across all 3 trust measurements) and whose performance earns a net rating of 45%. Work arrangements also brought good news regarding the strengthening of trust. Pulse 2024 shows that trust among people working in a Hybrid model scored 6.0, compared with 5.8 in 2023. Meanwhile, the 100% On-site and 100% Remote arrangements remained unchanged, scoring 5.5 and 5.6, respectively. This result not only positions Hybrid Work as the strongest segment in this edition, but also shows that trust in this model continues to grow, driven by a way of working that improves performance in communication, collaboration, and the development of new skills, positively impacting all dimensions.
